Bu ki\u015fi Geert Hofstede, kendisi Hollandal\u0131 bir Sosyolog. Ayn\u0131 zamanda \u201cG\u00fc\u00e7 Mesafesi\u201d kavram\u0131n\u0131 pop\u00fcler hale getiren ki\u015fi. Ancak i\u015fin ilginci, Hofstede bunlar\u0131 bilim adam\u0131 kimli\u011fiyle yapm\u0131\u015f birisi de\u011fil&#8230; Asl\u0131nda Hofstede eski bir IBM \u00e7al\u0131\u015fan\u0131! B\u00f6ylece m\u00fchendislikle ba\u015flayan i\u015f hayat\u0131n\u0131n rotas\u0131n\u0131 sosyal bilimler taraf\u0131na \u00e7evirmi\u015ftir. IBM o d\u00f6nemde de, aynen bug\u00fcn oldu\u011fu gibi bir\u00e7ok \u00fclkede i\u015f yapmaktayd\u0131. Bu kadar \u00e7ok ulusla \u00e7al\u0131\u015fan bir \u015firketin de do\u011fal olarak \u00e7al\u0131\u015fanlar\u0131n\u0131n aralar\u0131nda kurdu\u011fu ileti\u015fimler \u00e7ok \u00f6nemliydi.<\/p>\n<p>Nihayetinde her k\u00fclt\u00fcr\u00fcn farkl\u0131 oldu\u011funu biliriz. Ancak i\u015f farkl\u0131 k\u00fclt\u00fcrden bir insanla ileti\u015fime ge\u00e7meye geldi\u011finde, herkes kendi k\u00fclt\u00fcr\u00fcn\u00fcn do\u011fru oldu\u011funu savunur. Bunu s\u00f6zl\u00fc olarak ifade etmese bile i\u00e7ten i\u00e7e d\u00fc\u015f\u00fcn\u00fcr. Hofstede\u2019nin i\u015fi bu y\u00fczden \u00e7ok \u00f6nemliydi. \u00c7\u00fcnk\u00fc ona verilen g\u00f6rev, insanlar\u0131n farkl\u0131 k\u00fclt\u00fcrler aras\u0131nda nas\u0131l i\u015fbirli\u011fi yapt\u0131\u011f\u0131n\u0131 ve ileti\u015fim kurdu\u011funu \u00e7\u00f6z\u00fcmlemekti.<\/p>\n<p>Bu sorunun cevab\u0131n\u0131 -yani insanlar\u0131n hangi ko\u015fullarda en iyi i\u015fbirli\u011fi yapt\u0131\u011f\u0131n\u0131- hala ke\u015ffediyoruz. Hofstede zaman\u0131n\u0131n \u00e7ok \u00f6ncesinde bir \u00e7al\u0131\u015fmayla bu soruya cevap vermek i\u00e7in Avrupa\u2019dan Amerika\u2019ya, Asya\u2019dan Ortado\u011fu\u2019ya bir\u00e7ok b\u00f6lgede \u00e7ok\u00e7a ki\u015fiye sorular sordu. IBM b\u00fcnyesinde anketler yapt\u0131, \u00f6l\u00e7\u00fcmlemelerle zenginle\u015ftirdi. Yapt\u0131\u011f\u0131 i\u015fin b\u00fcy\u00fckl\u00fc\u011f\u00fcn\u00fc ve \u00f6nemini o bile zaman i\u00e7erisinde fark edecekti. \u00c7\u00fcnk\u00fc \u00e7ok h\u0131zl\u0131 bir \u015fekilde toplamda 70 farkl\u0131 \u00fclke i\u00e7in ge\u00e7erli, \u00e7ok b\u00fcy\u00fck bir veri taban\u0131 olu\u015fturmay\u0131 ba\u015fard\u0131.<\/p>\n<p>Ara\u015ft\u0131rmadan elde etti\u011fi verilere bakt\u0131\u011f\u0131nda k\u00fclt\u00fcrler aras\u0131nda baz\u0131 \u00f6nemli farklar oldu\u011funu g\u00f6rm\u00fc\u015ft\u00fc. Elindeki verilerin, ki\u015filerin i\u015fyerindeki verimini art\u0131rmak ve daha iyi i\u015fbirli\u011fi yapmalar\u0131n\u0131 sa\u011flamak ad\u0131na kullan\u0131labilece\u011fini biliyordu. Bu verilerden g\u00fczel \u00e7\u0131kar\u0131mlar yap\u0131labilece\u011fini hissediyordu ancak nihayetinde d\u00f6nemine g\u00f6re \u00e7ok y\u00fcksek bir rakam olan y\u00fcz binden fazla anket sonucu toplam\u0131\u015ft\u0131. Bu o zaman i\u00e7in d\u00fcnyadaki en b\u00fcy\u00fck davran\u0131\u015f \u00f6l\u00e7\u00fcm veri tabanlar\u0131ndan bir tanesiydi. D\u00fcnyada hala bu kadar \u00e7ok \u00fclkeyi kapsayan ve Hofstede\u2019nin k\u00fclt\u00fcr sorular\u0131na odaklanan ortak bir ara\u015ft\u0131rma yok.<\/p>\n<p>Ne yaz\u0131k ki o g\u00fcn\u00fcn teknolojileri bu verilerin dijitale ta\u015f\u0131narak i\u015flenmesine izin vermedi\u011fi i\u00e7in belki de bug\u00fcn bir ka\u00e7 g\u00fcn s\u00fcrecek bir analiz i\u00e7in 1970\u2019li y\u0131llarda \u00e7ok daha uzun mesailer harcamak gerekiyordu. Hofstede kendini buna adamaya karar vermi\u015fti. \u0130lk olarak IBM\u2019in deste\u011fiyle, daha sonra da bireysel olarak bu karma\u015f\u0131k verilerin i\u00e7erisinden anlaml\u0131 sonu\u00e7lar \u00e7\u0131karma yoluna koyuldu. Asl\u0131nda \u00e7al\u0131\u015fan verilerini analiz etmekle ba\u015flayan, bug\u00fcn \u015firketlerin \u0130K Analiti\u011fi b\u00f6l\u00fcmlerinde yap\u0131lan i\u015fi kendisi takip eden y\u0131llarda devam ettirdi.<\/p>\n<p>Hofstede\u2019nin bulgular\u0131, bug\u00fcn bile hala kurumlar i\u00e7erisindeki insan davran\u0131\u015flar\u0131n\u0131 anlamakta \u00f6nemli bir g\u00f6sterge. \u00d6zellikle farkl\u0131 \u015firket ve \u00fclke k\u00fclt\u00fcrlerinde insanlar\u0131n davran\u0131\u015flar\u0131n\u0131n nas\u0131l farkl\u0131l\u0131klar g\u00f6sterdi\u011fini \u00e7\u00f6zmemizde \u00f6nemli olumlu etkileri oldu.<\/p>\n<h2><strong>K\u00fclt\u00fcr ve gruplara dair \u00f6\u011frendiklerimiz<\/strong><\/h2>\n<p>Peki, ne buldu Hofstede? Ara\u015ft\u0131rmadan \u00e7\u0131kan sonu\u00e7lar \u015funu g\u00f6steriyordu: Ki\u015filer baz\u0131nda analizler anlams\u0131zd\u0131. Anketleri dolduran binlerce ki\u015finin davran\u0131\u015flar\u0131na teker teker bakmak faydal\u0131 sonu\u00e7lar ortaya koymuyordu. Herkes kendince farkl\u0131 motivasyon kaynaklar\u0131 ve niyetlerle davranabiliyordu. Farkl\u0131 beklentiler ya da istekler ortaya koyabiliyordu. Art\u0131k bug\u00fcn\u00fcn \u0130nsan Kaynaklar\u0131 alan\u0131nda \u00e7al\u0131\u015fan uzmanlar\u0131 ve y\u00f6neticilerinin sadece i\u015f hukukunu, mevzuatlar\u0131, bordro ve \u00f6d\u00fcllendirme s\u00fcre\u00e7lerini, i\u015fe al\u0131m ve i\u015ften \u00e7\u0131karma prosed\u00fcrlerini bilmeleri yeterli de\u011fil. Art\u0131k \u00f6n\u00fcm\u00fczdeki bu yeni d\u00f6nemde, \u015firket \u0130K \u00e7al\u0131\u015fanlar\u0131 k\u00fclt\u00fcrden, do\u011fru i\u015fbirli\u011fi atmosferinden ve \u00e7al\u0131\u015fan davran\u0131\u015f\u0131n\u0131 do\u011fru yorumlamaktan sorumlu.<\/p>\n<p>A\u015fa\u011f\u0131da bahsedece\u011fimiz \u00fc\u00e7 fakt\u00f6r, insan ve grup dinamiklerini \u00e7\u00f6z\u00fcmlemek ve \u015firket k\u00fclt\u00fcr\u00fcn\u00fc daha iyi anlamak konusunda \u00f6ncelikle ke\u015ffedilmesi ve \u00e7ok iyi anla\u015f\u0131lmas\u0131 gereken kavramlar.<\/p>\n<h2><strong>Bireysellik <\/strong><strong>&#8211; <\/strong><strong>Kolektiflik <\/strong><\/h2>\n<p>Bireysellik e\u011filimi y\u00fcksek \u015firket organizasyonlar\u0131nda (ve bunu daha genel seviyede sa\u011flayan \u00fclke k\u00fclt\u00fcrlerinde) ki\u015filerin hak ve istekleri en \u00fcst de\u011ferdir. Ki\u015filer kendi istekleri do\u011frultusunda eyleme ge\u00e7erler veya ge\u00e7mezler. Yapmak istemedikleri i\u015fleri yapmamay\u0131 tercih edebilirler. As\u0131l d\u00fcstur ki\u015finin mutlulu\u011fudur. Bireyselli\u011fi y\u00fcksek toplumlardaki ki\u015filer aras\u0131ndaki ba\u011flar nispeten zay\u0131ft\u0131r. Herkesin kendi ba\u015f\u0131n\u0131n \u00e7aresine bakmas\u0131 beklenir. Tak\u0131m\u0131n ba\u015far\u0131s\u0131ndan ziyade bireyin ba\u015far\u0131s\u0131 (veya ba\u015far\u0131s\u0131zl\u0131\u011f\u0131) de\u011ferlendirilir ve \u00f6d\u00fcllendirilir.<\/p>\n<p>Kolektiflik e\u011filimi y\u00fcksek toplumlarda ise durum tam tersidir. Ki\u015filer do\u011fduklar\u0131 toplum i\u00e7erisinde \u00e7evreleriyle daha yak\u0131n ba\u011flar ve dayan\u0131\u015fma a\u011flar\u0131 kurar. Ki\u015finin bireysel olarak parlamas\u0131ndan daha ziyade tak\u0131m\u0131n ya da \u015firketin (yani ilgili kolektif \u00fcnitenin) ba\u015far\u0131s\u0131 \u00f6nemlidir. Bireysel yap\u0131lardakine k\u0131yasla \u00f6zg\u00fcrl\u00fckler daha azd\u0131r. Bunlar\u0131 hemen ard\u0131ndan Hollanda, Bel\u00e7ika, Danimarka, Fransa, \u0130sve\u00e7 takip eder.<\/p>\n<p>100\u2019\u00fcn tam bireysel, 0\u2019\u0131n ise tam kolektif oldu\u011funu kabul etti\u011fimiz bir \u00f6l\u00e7ekte az \u00f6nce saym\u0131\u015f oldu\u011fum \u00fclkelerin hepsi 90 &#8211; 70 aral\u0131\u011f\u0131nda yer al\u0131r.<\/p>\n<p>En kolektif toplumlar\u0131n ba\u015f\u0131nda ise Pakistan, Endonezya, G\u00fcney Kore, Tayland, Singapur, Kolombiya, Venezuela, Hong Kong gibi \u00fclkeler gelir. Bunlar ise ayn\u0131 skalada 0-25 aral\u0131\u011f\u0131nda yer al\u0131r. Yine de bireysellik ile geli\u015fmi\u015f ekonomiler aras\u0131nda reddilelemez, kuvvetli bir paralellik var. Bildiklerinizi ve az \u00f6nce okuduklar\u0131n\u0131z\u0131 d\u00fc\u015f\u00fcn\u00fcnce T\u00fcrkiye\u2019yi nereye koyar, hangi puan\u0131 verirdiniz? D\u00fc\u015f\u00fcnmenize f\u0131rsat vermek i\u00e7in cevab\u0131 buraya yazm\u0131yorum ancak dipnotlarda bulabilirsiniz.<\/p>\n<h2><strong>Belirsizlikten Ka\u00e7\u0131nma<\/strong><\/h2>\n<p>Bu fakt\u00f6r \u00e7o\u011fu ki\u015filik envanterinde de kullan\u0131l\u0131r.
